In an idealised society we would have no need for gender labels at all. On applying for a job you'd tick a box that says 'human'.

If women were supported with full pay throughout pregancy and then a years' full pay for mothers and fathers allowing them to spend a year as a family before returning to work it would probably help. Many european countries do just this.

Men might not be able to replace women in bearing children but there are still lots of children in need of a loving home in the adoption system.
